Software engineering is the largest discipline we recruit for, and it is also the one where hiring teams most often assume they know what they are doing. The volume of applicants on any advert makes it feel like a buyer's market. For senior people it is not, and the gap between those two impressions is where most failed searches start.
This is how the search works when it works.
What senior means
Years of experience is the least useful definition and the most common one. Seven years can mean seven years of growing scope or one year repeated seven times, and a search built on the number cannot tell the difference.
Define it by what the person is trusted with instead. A senior engineer in 2026 is someone who can take an ambiguous problem, turn it into a plan other engineers can execute, own the result in production, and make the people around them better while doing it. They do not need the work broken down for them. They decide what not to build.
That definition does two useful things. It tells you what to screen for, and it tells you when the job is a different role altogether. If the job is mostly setting technical direction across several teams, that is a staff or principal hire, priced and sourced differently.
The flavours, so you hire the right one

- Full-stack. Useful in small teams and startups. In a larger organisation, ask honestly whether you want breadth or whether you want a backend engineer who will not complain about CSS.
- Mobile. A smaller, more specialised pool. Native experience does not transfer as freely as hiring managers hope.
If the role is building features on top of language models, it has probably drifted into one of the AI engineering roles, which price 12 to 18 per cent higher and source from a different population.
The profile that succeeds
Across the searches we run, the senior engineers who do well in a new role share a few traits that are easy to screen for and rarely asked about directly:
- They can explain a system they built to someone who did not build it. Clearly, at the right level of detail, including the parts that went wrong.
- They have owned something in production. Been paged for it, fixed it, and changed it so it did not happen again.
- They have disagreed with a technical decision and handled it well. Either by changing the decision or by committing to one they did not choose.
- They know what they want next, and it matches what you are offering. A mismatch here is the most common reason a good hire leaves inside a year.
Where to find them
Most senior engineers worth hiring are employed and not looking. That is the whole difficulty. A job board reaches the minority who are actively searching, and the advert is read far more by people deciding whether to reply to a direct approach than by people applying cold.
That changes what the advert is for. It is less a net and more a credential: the thing a passive candidate reads after someone they trust mentions the role. Write it for that reader. Name the system they would own, the size of the team, the working arrangement and the band. How to run the search

- Agree the scope and the band at intake, and do not reopen either partway through. Reopening the level is the single most reliable way to add a month.
